Discipline

The term "discipline" comes from the Latin word "disciplinare," which means "to teach." Many people, however, associate the word with punishment, which falls short of the full meaning of the word. Discipline, properly practiced, uses a multifaceted approach, including models, rewards, and punishments that teach and reinforce desired behavior. Through discipline, children are able to learn self-control, self-direction, competence, and a sense of caring.
Description
The American Academy of Pediatrics suggests that an effective discipline system must contain three elements. If these three aspects are all present in a program of discipline, the result generally is improved child behavior. The elements are:
- a learning environment characterized by positive, supportive parent-child relationships
- a proactive strategy for systematic teaching and strengthening of desired behaviors
- a reactive strategy for decreasing or eliminating undesired behaviors
There are several reasons why children may not behave properly, including a lack of effective disciplinary measures. Children also commonly misbehave when they are deprived of adult attention or when they are tired, bored, or hungry. Children from families affected by divorce and separation, poverty, substance abuse, and parental depression seem to be at greater risk for behavior problems. There may also be biologic factors such as attention-deficit/hyperactivity disorder (ADHD) and certain temperaments that predispose particular children towards misbehavior. There is also research suggesting that harsh disciplinary measures may actually increase poor behavior.
Ideally, discipline is based on appropriate expectations for each child, based on age and stage of development. It should be used to set reasonable limits in a consistent manner while still allowing some choice among acceptable alternatives. Discipline teaches both social and moral standards and should protect children from harm by teaching what is safe. It should also guide children to respect the rights and property of others.
Though there are a variety of ways in which children may be disciplined, there are some guidelines that all parents should follow:
- Discipline must be age appropriate. While reasoning and verbal explanations may be appropriate for the older child, children younger than 18 months are typically unable to comprehend the reasons for punishment.
- Parents should demonstrate a unified front when it comes to discipline. If parents exhibit opposing approaches, children learn to exploit these differences.
- Rules should be few but simple. Punishment should be a logical or natural consequence of the misbehavior.
- Though consistency is important, parents should remember that it is sometimes appropriate to be flexible and allow for some negotiation, especially with older children. Doing so can teach decision-making, enhance children's moral judgment, and reinforce independence.
Disciplinary techniques that are most effective take place in the context of a loving and secure relationship between parent and child. Parents' responses to a child's behavior, whether approving or disapproving, are likely to have a greater effect in a secure, loving environment, because children long for their parents' approval. As children respond to this positive relationship and consistent discipline, the need for negative interaction decreases.
Positive reinforcement
Positive reinforcement focuses on good behavior rather than on undesirable behavior. Parents should identify appropriate behaviors and give frequent feedback, rewarding good behavior quickly so that the child associates the "prize" with the wanted behavior. A reward can be a word of praise, a special activity, additional privileges, or material items. Many desirable behavioral patterns start to emerge as a part of the child's normal development. The role of parents is to notice these behaviors and provide positive attention to them. Some other desirable behaviors are not part of a child's normal development and need to be modeled and taught by their parents. These behaviors include sharing, good manners, effective study habits, among others. Parents need to identify those skills and behaviors they want their children to demonstrate and then make a concerted effort to teach and strengthen those behaviors. Children who learn through positive reinforcement tend to internalize the newly learned behaviors.
Extinction
Extinction is a type of discipline that seeks to prevent inadvertent positive reinforcement for negative behavior. "Time-out" is one of the most common methods in this category. For younger children, time out usually involves removing parental attention and praise or placing the child a chair or some other place for a specified time with no parental interaction. The environment should be neutral, boring, and safe. Time-out works well for children from 18 months up to five or six years of age and is particularly useful for temper tantrums, yelling, whining, and fighting. The session should end only when the child has been calm and quiet for at least 15 seconds. Time out should last for a specified time, usually one minute per year of life (to a maximum of five minutes). Withholding privileges is another form of extinction that is more appropriate for older children and adolescents. This strategy requires the removal of a valued privilege and works best if it is used infrequently.
Verbal punishment
Parents may express disapproval of a behavior by scolding or yelling. This may be effective if used very sparingly. However, if used too often it can cause anxiety in the child and encourage the child to ignore the parent.
Corporal punishment
Corporal punishment involves the application of some sort of physical pain in response to a child's undesired behavior. This response can range from a light slapping of a hand to severe beatings that qualify as child abuse. Because of this range in form and severity, the use of corporal punishment as a disciplinary method is controversial. In spite of the significant concerns raised by child-care experts, one form of physical punishment—spanking—remains a widely used measure to reduce undesired behavior in children. Over 90 percent of all families report having used spanking at some time as a means of discipline. Despite its common acceptance, research shows that spanking is a less effective form of discipline than others, such as time-out or removal of privileges. Although it may immediately stop a behavior, the effectiveness of spanking tends to decrease with repeated use. The only way to maintain the initial effect of spanking is to increase its intensity, which runs the risk of escalating to abuse. Spanking, at best, is only effective when used in selective, very infrequent situations.
Children who receive corporal punishment tend to grow into angry adults. The use of spanking in older children is associated with higher rates of substance abuse and crime and has been linked to poor self-esteem, depression, and poor educational performance.
Infancy
Discipline strategies with infants should be passive. The main goal is for parents to generally structure daily routines but to also demonstrate flexibility in meeting infants' emerging needs. As infants become more mobile, parents need to impose some limitations and structure in order to create a safe environment in which the child can play and explore. Parents must protect infants from all potential hazards in the home by instituting childproofing practices. If a child does attempt to play with or approach something dangerous or unacceptable, a firm "No" should suffice, along with either removing the child from the area or by distracting the child with an alternative activity. Parents should not expect that reasoning or reprimands will control the behavior of an infant.
Toddlerhood
Toddlers, like infants, still benefit most from passive types of discipline and a toddler-safe environment. Again, saying "No", along with redirecting behavior, is usually effective if the toddler is doing something unacceptable. At this stage, however, children are starting to test the limits of their power over and over again. It is important for parents to consistently set limits and stick to them. Doing so reduces the child's confusion and his or her need to test. This is also the time when time-outs might be introduced, especially when redirecting the child's attention no longer seems to work.
Preschool
Preschoolers are starting to understand the need for rules, and their behavior should be guided by these rules and the associated consequences. It is very important that children understand what is expected of them and why they are punished for a particular behavior. Preschoolers also learn from having their good behaviors rewarded.
School age
If rules for behavior have been consistently modeled and expected by the parents, children should exhibit an increased sense of responsibility and self-control when they become school age. Timeouts and consequences continue to be effective disciplinary measures in this age group. As children continue to mature and desire more responsibility and independence, teaching them to deal with the consequences of their behavior is an effective method of discipline. By the time they have become teenagers, children should know what is expected of them and what the potential consequences of misbehavior are. However, discipline remains just as important for teens as it does for younger children. Teens require boundaries. This structure continues to provide order and a sense of security for children until they reach adulthood. When teens do break rules, taking away some of their privileges seems to be the most effective type of disciplinary measure.
Common problems
One of the most common problems in child discipline is an inconsistent approach between two parents. It may prove helpful for parents to regularly communicate regarding their child's behavior and decide ahead of time what disciplinary methods are to be used.
Parental concerns
Parents may be worried that the disciplinary methods they have decided are appropriate for their child may not be respected or followed by teachers and other adult caregivers. If this is a concern, parents should outline exactly what consequences or punishments they feel are appropriate and communicate openly with the other adults who care for their child.

Employee Discipline

Traditional approaches to discipline, based on punishment, are known to promote adversarial relationships between leaders and followers. A more effective approach now being used by many companies recognizes good performance and encourages employee commitment to the organization and its goals. Once employees see the discrepancy between actual and expected performance, the burden is on the employee to change. Even with more positive approaches to discipline, organizations still need to have some form of disciplinary procedure, whether formal or informal, that carries successively stiffer penalties for repeated or more serious offenses.
ESTABLISHING AND COMMUNICATING WORK RULES
A first step in the disciplinary procedure is to establish work rules that are in line with the organization's goals or objectives. These work rules become the basis for disciplinary actions when the rules are broken. They are generally established jointly by management, the organization's human resources unit, and employees, who should have an opportunity for input to ensure that rules are fair and can reasonably be followed. Work rules are directly related to work behavior and productivity. Employees who continually violate the rules are candidates for a disciplinary procedure.
Employees must know the rules that have been established. Even though employees might have had input in the development of the rules, it is the employer who creates the final version. The organization's work rules should be presented in a printed format, and each employee should be given a copy. This is usually accomplished in the form of an employee handbook. The handbook may have other information, but the work rules are a critical part of it.
In some organizations, these work rules are discussed at meetings, seminars, or training sessions. Employees with long tenure in the organization typically review the rules periodically. Work rules should be reviewed from time to time and, if necessary, revised. If an organization makes major changes in the way it operates because of new equipment, expansion or contraction, or new ownership, it will need to revise its work rules accordingly. Small companies with only a few employees also need to have written work rules. Such companies may not have an employee handbook, but it is still wise for the rules to be written down and presented to each employee. Additionally, these rules may be posted in a spot where all employees can read them easily.
EVALUATING EMPLOYEES
In the employee evaluation process, either formal or informal, behaviors requiring disciplinary actions are often revealed. Informal evaluation might occur at all times as supervisors monitor employees. Formal evaluations of each employee should be completed regularly so that deficiencies can be discovered and discussed with the employee. When employees violate work rules, a change of behavior is sought. Although small companies with only a few employees may not use a formal written evaluation, it is still important that employees be evaluated regularly. Small companies may find it easier to take corrective actions than large companies because of the closeness of the supervisor to each of the work situations. In contrast, a supervisor in a large organization might be responsible for fifty, a hundred, or more workers.
When employees break the rules of the organization, they often need assistance to change their behavior so as to operate within the established parameters. Counseling and coaching could be a part of this process, but they usually take place prior to disciplinary actions. If employees change their behavior as a result of disciplinary actions and conform to the established work rules, there is no need for further discipline. If a change in behavior does not occur, then a harsher disciplinary procedure will need to be implemented.
The need to resort to disciplinary procedures may be lessened by (1) smart hiring, using background checks and extensive interviews; (2) performance evaluations with clear goals and objectives; (3) training and development to improve skills and increase performance; and (4) rewarding performance and goal achievement.
USING THE DISCIPLINARY PROCEDURE
Although most employees do follow the organization's rules and regulations, there are times when the employer must use the discipline procedure. Frequent reasons for using the procedure include the following:
Absence from work
Absenteeism
Abusing customers
Abusive language toward supervisor
Assault and fighting among employees
Causing unsafe working conditions
Damage to or loss of machinery or materials Dishonesty
Disloyalty to employer (includes competing with employer, conflict of interest)
Falsifying company records (including time records, production records)
Falsifying employment application
Gambling
Horseplay
Incompetence (including low productivity)
Insubordination
Leaving place of work (including quitting early)
Loafing
Misconduct during a strike
Negligence
Obscene or immoral conduct
Participation in a prohibited strike
Possession or use of drugs or intoxicants
Profane or abusive language (not toward supervisor)
Refusal to accept a job assignment
Refusal to work overtime
Sleeping on the job
Slowdown
Tardiness
Theft Threat to or assault of management representative
A formal disciplinary procedure usually begins with an oral warning and progresses through a written warning, suspension, and, ultimately, discharge. Formal disciplinary procedures also outline the penalty for each successive offense and define time limits for maintaining records of each offense and penalty. For instance, tardiness records might be maintained for only a six-month period. Tardiness prior to the six months preceding the offense would not be considered in the disciplinary action. Less formal procedures generally specify the reasons for disciplinary action as being for just or proper cause.
Preventing the disciplinary procedure from progressing beyond the oral warning stage is obviously advantageous to both the employee and management. Discipline should be aimed at correction rather than punishment. If the behavior can be corrected by a friendly talk between the supervisor and the employee, there is less chance that the problem will become a source of bitterness. Formal oral or written warnings are less likely to cause animosity than would a suspension. Of course, the most costly and least acceptable form of discipline is discharge. Disciplinary procedures should be viewed as a means of encouraging employees to abide willingly by the rules and standards of the organization.
The importance of having a procedurally correct performance evaluation system receives constant emphasis. There is a need to adopt procedural due process for performance evaluation systems in order to rate employee job performance accurately because those ratings might be challenged. Legal problems regarding employee disciplinary measures can be prevented by making sure that these measures follow prescribed guidelines, such as these:
- Employees are given advance notice of disciplinary action.
- Disciplinary rules are reasonable.
- Offenses are properly investigated.
- Investigations are conducted objectively.
- Rules are enforced equally.
- Penalties are related to the severity of offenses.
LABOR UNION INVOLVEMENT
Numerous employees in the United States are represented by labor unions. In a unionized organization, the supervisor is the primary link between the organization and union members. The supervisor's first responsibility is to uphold the interests of management. At the same time, the supervisor must fulfill the contractual obligations of management and see that the union fulfills its obligations. Collective bargaining between management and the union determines terms of worker contracts, legal documents that cover a specified period of time. Union contracts include provisions for a worker grievance and disciplinary procedures. For example, the union contract may stipulate that an employee can be disciplined for just cause. To fulfill this provision, management must develop a system of discipline that supervisors must follow.
FEATURE OF AN EFFECTIVE DISCIPLINARY PROCESS
A disciplinary procedure is directed against the worker's behavior rather than the person. Key features of an effective process include the following principles of disciplining workers.
- The length of time between the misconduct and the discipline should be short. For discipline to be most effective, it must be administered as soon as possible, but without making an emotional, irrational decision.
- Disciplinary action should be preceded by advance warning. Noting rule infractions in an employee's record is not sufficient to support disciplinary action. An employee who is not advised of an infraction is not considered to have been given a warning. Noting that the employee was advised of the infraction and having the employee sign a discipline form are both valid employment practices. Failure to warn an employee of the consequences of repeated violations of a rule is a frequently cited reason for overturning a disciplinary action.
- Consistency in the discipline procedure is key. Inconsistency lowers morale, diminishes respect for the supervisor, and leads to grievances. Consistency does not mean that an absence of past infractions, long length of service, a good work record, and other mitigating factors should not be considered when applying discipline. However, an employee should feel that under essentially the same circumstances any other employee would have received the same punishment/penalty.
- Supervisors should take steps to ensure impartiality when applying discipline. The employee should feel that the disciplinary action is a consequence of behavior, not of personality or relationship to the supervisor. The supervisor should avoid arguing with the employee and should administer discipline in a straightforward, calm manner. Administering discipline without anger or apology and then resuming a pleasant relationship aid in reducing the negative effects of discipline.
- Ordinarily, the supervisor should administer discipline in private. Only in the case of gross insubordination or flagrant and serious rule violations is a public reprimand desirable. Then a public reprimand helps the supervisor regain control of a situation. Even in such situations, however, the supervisor's objective should be to regain control, not to embarrass the employee.
- The supervisor should warn the employee of the result of repeated violations. Sometimes suggestions to the employee on ways to correct behavior are beneficial. Supervisors should be very reluctant to impose disciplinary suspensions and to discharge workers. Usually, discipline of this degree is reserved for higher levels of management. However, even though supervisors usually lack the power to administer disciplinary suspensions or to discharge workers, they are nearly always the ones who must recommend such action to higher management.
- Finally, it is necessary to document the action taken and inform others in the organization. Any time an organization takes disciplinary action, it must consider the possibility of an Equal Employment Opportunity complaint. The documentation should be sufficiently detailed that another manager at a similar level in the organization would come to the same conclusions or least see clearly why the decision was made. Sufficient documentation does not mean that every detail of an individual's work needs to be recorded. Rather, the manager should keep accurate records of those elements that significantly contribute to or hamper the work effort. In addition, this information, both positive and negative, should be communicated to the employee either orally or in writing.
SUMMARY
If a company is to have a successful employee disciplinary procedure, both the organization and the manager have important roles to play. In practice, companies assume the responsibility of establishing rules, communicating them to employees, and developing a penalty system for enforcing them. The manager's role in the disciplinary procedure is distinct from that of the organization, yet the two overlap and support each other. Managers are responsible for implementing the organization's discipline procedure. This requires them to do several things: They must compare their organization's rules with employee behavior to determine whether a rule has been broken; they must determine whether they have sufficient proof that the employee did in deed break the rule; they must decide what corrective action should be taken and then take it; and they must document whatever action is taken. To the extent that all managers perform these steps effectively, the disciplinary procedure will be effective and there is a very good chance that employee behavior on the job can be significantly improved.

This sense also preserves the origin of the word, which is Latin disciplina "instruction", from the root discere "to learn," and from which discipulus "disciple, pupil" also derives.
To discipline thus means to instruct a person or animal to follow a particular code of conduct, or to adhere to a certain "order." Consequently, "in the field of child development, discipline refers to methods of modeling character and of teaching self-control and acceptable behavior. So for example, to discipline a child to wash its hands before meals. Here, 'washing hands before meals' is a particular pattern of behaviour, and the child is being disciplined to adopt that pattern. 'To disciple' also gives rise to the word disciplinarian, which denotes a person who enforces order. An ideal disciplinarian is one who can enforce order without coercion for "family specialists agree that using physical force, threats and put-downs can interfere with a child's healthy development. Usually however, the phrase 'to discipline' carries a negative connotation. This is because enforcement of order - that is, ensuring instructions are carried out - is often regulated through punishment.cf.
To be disciplined is then, subject to context, either a virtue (the ability to follow instructions well) or a euphemism for punishment (which may also be referred to as disciplinary procedure). As a concrete noun, the discipline refers to an instrument of punishment, for example in mortification of the flesh (see also: flagellation). Such an instrument may also be applied to oneself, for example in penitence for not being sufficiently self-disciplined.
Self-discipline refers to the training that one gives one's self to accomplish a certain task or to adopt a particular pattern of behaviour, even though one would really rather be doing something else. For example, denying oneself of an extravagant pleasure in order to accomplish a more demanding charitable deed. Thus, self-discipline is the assertion of willpower over more base desires, and is usually understood to be a synonym of 'self control'. Self-discipline is to some extent a substitute for motivation, when one uses reason to determine a best course of action that opposes one's desires.
School discipline refers to regulation of children and the maintenance of order ("rules") in schools. These rules may, for example, define the expected standards of clothing, timekeeping, social behaviour and work ethic. The term may also be applied to the punishment that is the consequence of transgression of the code of behavior. For this reason the usage of school discipline sometimes means the administration of punishment, rather than behaving within the school rules.
Church discipline is a response of an ecclesiastical body to some perceived wrong, whether in action or in doctrine. Its most extreme form in modern churches is excommunication. Church discipline can also refer to the rules governing some ecclesiastical order, such as priests or monks, such as clerical celibacy.
An academic discipline refers to a body of knowledge that is being given to - or has been received by - a disciple. The term may then denotes a 'sphere of knowledge' that an individual has chosen to specialise in. In an institute of higher learning, the term 'discipline' is often a synonym of 'faculty'.
In unionised companies, discipline may be a regulated part of a collective bargaining agreement and subject to grievance procedures.
